Resumo: According to some research shows that psychology is contributing little when referring to the production of studies that relate the psychological theories to GP practices, it has established the following research problem: how traditional people management practices can be understood by perspective of Behavior Analysis? From this were defined two research questions: a) Behavior Analysis, as a field that is dedicated to investigating the causes of behavior, it is presented as a theoretical framework able to offer support for understanding the traditional GP practices; and b) what Behavior Analysis of categories of analysis we are able to contribute to the understanding of GP practices? The main objective of this research was: show how to establish the relationship between people management practices and behavior analysis to contribute to improving the implementation of these practices. The specific objectives were: a) check from Behavior Analysis as the units of analysis called triple contingency and metacontingency can help in understanding the GP practices; b) verify that the GP practices found in the researched organizations derive from what is prescribed in theory, considering the convergences or observed dissonances; and c) check on the possibility of Behavior Analysis contribute to the development of GP practices. This research was analysis unit five GP practices. The study was qualitative and the research was descriptive. The interview technique applied in four GP managers was the data collection procedure. The main results show that GP practices can be understood as interdependent activities that produce products/services, which are selected by employees and / or managers. Since these products/services responsible for recurrence of this chain of interdependent activities. In particular, the main objective was achieved on the basis of this understanding provide the following contributions to GP practices: a) Behavior Analysis gives the manager the ability to identify what is keeping GP practices in certain ways or that are leading to process changes; b) understanding that guides the GP Manager to have a greater focus of analysis and intervention in the interactions of the chain of interdependent activities of each GP procedure; c) as evidenced GP practices and their results affect the other, it emphasizes that the identification of causes of failures of GP procedures should include an analysis of the process with low performance and investigation of other processes that affect practice underperforming; and d) the behavior analysis will indicate the GP manager developing a more pragmatic profile. Thus, Behavior Analysis contributes to the improvement of GP practice, to the extent that the term metacontingency can be considered as a diagnostic tool that guides the manager to perform operations to maintain good performance practices and improve underperforming.

A partir disso foram delimitadas duas questões de pesquisa: a) a Análise do Comportamento, por ser um campo que se dedica a investigar as causas do comportamento, se apresenta como um referencial teórico capaz de oferecer um suporte para a compreensão das tradicionais práticas de GP? e b) quais categorias de análise da Análise do Comportamento são capazes de contribuir para a compreensão das práticas de GP? O objetivo central dessa pesquisa foi: evidenciar como se estabelece a relação entre as práticas de Gestão de Pessoas e a Análise do Comportamento no sentido de contribuir para a melhoria da execução dessas práticas. Os objetivos específicos foram: a) verificar, a partir da Análise do Comportamento, como as unidades de análise denominadas tríplice contingência e metacontingência podem ajudar na compreensão das práticas de GP; b) verificar se as práticas de GP encontradas nas organizações pesquisada decorrem do que está prescrito na teoria, considerando as convergências ou dissonâncias observadas; e c) verificar a possibilidade da Análise do Comportamento contribuir para o desenvolvimento de práticas de GP. Essa pesquisa teve como unidade de análise cinco práticas de GP. O estudo foi qualitativo e a pesquisa foi descritiva. A técnica de entrevista aplicada em quatro gestores de GP foi o procedimento de coleta de dados. Os principais resultados evidenciaram que as práticas de GP podem ser compreendidas como atividades interdependentes que produzem produtos/serviços, os quais são selecionados por funcionários e/ou gestores, sendo estes produtos/serviços responsáveis pela recorrência dessa cadeia de atividades interdependentes. Particularmente, o objetivo central foi alcançado em razão dessa compreensão proporcionar as seguintes contribuições para as práticas de GP: a) a Análise do Comportamento oferece ao gestor a capacidade de identificar o que está mantendo as práticas de GP de determinadas maneiras ou o que as estão levando a um processo de mudanças; b) essa compreensão orienta o Gestor de GP a possuir um foco de análise e intervenção maior nas interações da cadeia de atividades interdependentes de cada procedimento de GP; c) como foi evidenciado que práticas de GP e os seus resultados afetam as outras, ressalta-se que a identificação de causas das falhas dos procedimentos de GP deve contemplar uma análise do processo com baixo desempenho e uma investigação dos outros processos que afetam a prática com baixo desempenho; e d) a Análise do Comportamento passa a indicar ao gestor de GP o desenvolvimento de um perfil mais pragmático.
