Paternidade e organização: a experiência de homens pais em contexto familiar dual career

Resumo: The goal of the present research was to understand the fatherhood experiences lived by the father man, in a dual career family context. In this sense, the insertion and advancement of women in the labor market gain evidence, as they motivated men's approach to the private sphere of the house. With men and women inserted in the labor market, new Family configurations emerge, which make space for dual career, that is, couples who want to establish a family without giving up their professional careers. Man's approach to the domestic sphere brought to light feelings and responsibilities that were somewhat asleep, in the father man, such as being present in the daily life of his child, participating actively in his/her upbringing, and establishing affective bonds with him/her. Fatherhood goes through a transitional period, and gives rise to the emergence of the "new father" of the active fatherhood, in which male parents seek to participate, care for and be responsible for raising their children, even at different intensities. Data research were built from narrative interviews, and the study subjects, called informants, were male parents living in a dual career Family context. The narrative interview uses a daily communication that allows the research informant to tell his story. We analyzed interviews through thematic narrative analysis. From the analysis we confirmed that the paternal figure of the man, who lives in the dual career family context, is under (re)construction, demonstrated by the new paternity, the active fatherhood. The results of the study reveal that the informants fatherhood is experienced through four types of active fatherhood: Full, Conformist, Collaborative, and Conventional. These active paternities were characterized through three dimensions: Family, Career, and Sharing roles between husband (man) and wife (woman). Each type of active fatherhood has its intensity of awareness about its own active fatherhood and its intensity of involvement in the responsibility of caring for the child. Additionally, considering the literature review on fatherhood, as well as the conducted interviews, we built a concept for paternity, and the term 'active fatherhood' was introduced in academic studies. The dual career family context, in turn, allowed the father man to engage in active parenting. The fact is that the partner/wife and the husband (father man) inserted in the labor market have unfolded in the father man the social reality of active fatherhood. From this social reality, organizations are affected and, likewise, affect men fathers who live active fatherhood. Establishing policies, practices and actions in companies, from a family perspective, considering the man/father (fatherhood) and the woman/mother (motherhood), and not just one sex (context), allows the best harmonization between work and family. The fatherhood challenges experienced by working men fathers need to be further explored in organizational discussions, for the benefit of the reconciliation of work and family. We also concluded that the idea is not to seek equality between the social roles of men and women, but the balance that benefits the family as a whole. The types of active fatherhood revealed in this research enrich the debate about the father man, and show the (re)construction of a new fatherhood.

Nesse sentido, a inserção e o avanço da mulher no mercado de trabalho ganham evidência, pois motivaram a aproximação do homem à esfera privada da casa. Com o homem e a mulher inseridos no mercado de trabalho, surgem novas configurações familiares, que abrem espaço para a dual career, ou seja, casais que almejam estabelecer uma família sem abrir mão de sua carreira profissional. A aproximação do homem à esfera doméstica trouxe à tona sentimentos e responsabilidades que estavam, de certa maneira, adormecidos no homem pai, como, por exemplo, ser mais presente e atuante no cotidiano do filho, participando ativamente de sua criação e estabelecendo vínculos afetivos com a cria. A paternidade passa por um período de transição e dá espaço para o surgimento do "novo pai", da paternidade ativa, em que homens pais almejam participar, cuidar e se responsabilizar pela criação do filho, mesmo em intensidades distintas. Os dados da pesquisa foram construídos por meio da entrevista narrativa e os sujeitos do estudo, aqui chamados de informantes, são homens pais que vivem em contexto familiar dual career. A entrevista narrativa utiliza uma comunicação cotidiana que permite ao informante da pesquisa contar sua história. As entrevistas foram analisadas por meio da análise narrativa temática. A partir da análise dos dados, confirmou-se que a figura paterna do homem que vive em contexto familiar dual career está em (re)construção, o que é demonstrado pela nova paternidade, a paternidade ativa. Os resultados do estudo revelam que a paternidade dos informantes é vivida por meio de quatro tipos de paternidade ativa: Plena, Conformista, Colaboradora e Convencional. Essas paternidades ativas foram caracterizadas a partir de três dimensões: Família, Carreira, e Compartilhamento dos papéis entre marido (homem) e esposa (mulher). Cada tipo de paternidade ativa tem sua intensidade de consciência sobre a própria paternidade ativa, e sua intensidade de envolvimento na responsabilidade do cuidar do filho. Adicionalmente, considerando a revisão da literatura sobre paternidade, assim como as entrevistas analisadas, construiu-se um conceito para paternidade e se introduziu o termo "paternidade ativa" nos estudos acadêmicos. O contexto familiar dual career, por sua vez, permitiu ao homem pai se envolver com a paternidade ativa. O fato de a companheira/esposa e o marido (homem pai) estarem inseridos no mercado de trabalho fez surgir no homem pai a realidade social da paternidade ativa. A partir dessa realidade social, as organizações são impactadas e, da mesma forma, impactam os homens pais que vivem a paternidade ativa. Estabelecer políticas, práticas e ações nas empresas a partir de um olhar para a família, considerando o homem/pai (paternidade) e a mulher/mãe (maternidade), e não apenas um dos sexos (contexto), possibilita a melhor harmonização entre trabalho e família. Os desafios da paternidade vivenciados pelos homens pais trabalhadores precisam ser mais explorados nas discussões organizacionais, beneficiando, mais uma vez, a conciliação entre trabalho e família. Conclui-se, também, que a ideia não é buscar a igualdade entre os papéis sociais de homens e mulheres, mas sim o equilíbrio que beneficia a família como um todo.
