Fatores para atração e retenção de pessoas no setor privado: estudo de caso em uma empresa do ramo de transporte de pessoas

Resumo: This work aimed at identifying factors that attract and keep people in a private company within the transport industry, with views to contribute with information available in academic, professional and scientific literature on the theme; also determining factors and ideas that may offer a base to develop an employee value proposition to be implemented in the company. For that end, we performed a qualitative research using a study group – with focus-group style meetings – and employee-requested termination questionnaire files as data sources. Data analysis showed that the main attraction factors of the company are: friend referral and prior experience in the same company (due to its good reputation along over 50 years in the marketplace); search for new experiences/work opportunities and employment needs/only option (due to the company offering first job opportunities and for being open to people with no experience in the company’s industry). The main factors influencing employee retention are the organizational procedures in the workplace and the monthly compensation, minding that compensation up sides and downsides were also noted. Monthly compensation did not have much influence in employee retention while they were in a work group. On the other hand compensation was mentioned as a stimulus factor for requiring termination. Based on identifying that factor, the company developed an employee value proposition to be implemented and intends on continuing the proposition cycle, performing its communication, integration and measurements continuously.

Based on identifying that factor, the company developed an employee value proposition to be implemented and intends on continuing the proposition cycle, performing its communication, integration and measurements continuously.Este estudo teve o objetivo de identificar os fatores que atraem e retêm as pessoas em uma empresa privada inserida no ramo de transporte de pessoas, visando contribuir com as informações disponíveis na literatura acadêmica, profissional e científica acerca da temática; além de estabelecer fatores e premissas que possam servir como embasamento para a construção de uma proposta de valor do empregado a ser implementada na empresa. Para isso, realizou-se uma pesquisa qualitativa, por meio de um estudo de caso, utilizando-se de reuniões do modelo focus group e arquivos de questionários de desligamento por solicitação do próprio colaborador da empresa como fontes de dados. Por meio da análise dos dados constatou-se que os principais fatores de atração da empresa consistem na indicação e experiência anterior com a mesma, devidas à boa reputação que a organização conquistou ao longo de mais de cinquenta anos atuando no mercado; além da busca por novas experiências e/ou oportunidades e da necessidade de trabalho/única opção, devidas à característica da empresa de oportunizar o primeiro emprego ou mesmo por ofertar vagas para candidatos que não possuam experiência no setor. Os principais fatores que influenciam na retenção dos colaboradores consistem nos processos organizacionais, no ambiente de trabalho e nos benefícios oferecidos, sendo que os dois primeiros apresentam fatores positivos e negativos. A compensação não demonstrou influência na retenção dos colaboradores enquanto fazem parte da equipe, mas foi citada como fator de estímulo à solicitação de desligamento. Com base nessa identificação dos fatores a empresa desenvolveu uma proposta de valor ao empregado para ser implantada e pretende dar continuidade ao ciclo da proposta, realizando sua comunicação, description This work aimed at identifying factors that attract and keep people in a private company within the transport industry, with views to contribute with information available in academic, professional and scientific literature on the theme; also determining factors and ideas that may offer a base to develop an employee value proposition to be implemented in the company. For that end, we performed a qualitative research using a study group – with focus-group style meetings – and employee-requested termination questionnaire files as data sources. Data analysis showed that the main attraction factors of the company are: friend referral and prior experience in the same company (due to its good reputation along over 50 years in the marketplace); search for new experiences/work opportunities and employment needs/only option (due to the company offering first job opportunities and for being open to people with no experience in the company’s industry). The main factors influencing employee retention are the organizational procedures in the workplace and the monthly compensation, minding that compensation up sides and downsides were also noted. Monthly compensation did not have much influence in employee retention while they were in a work group. On the other hand compensation was mentioned as a stimulus factor for requiring termination. Based on identifying that factor, the company developed an employee value proposition to be implemented and intends on continuing the proposition cycle, performing its communication, integration and measurements continuously.
