Resumo: Innovation capacity encompasses an organization’s skill set aimed at mobilizing human, physical, technological and financial resources to bring society something new. In this process, teams that work directly in Research, Development and Innovation (R&D&I) take center stage, as their commitment can be considered a relevant social phenomenon in both theoretical and practical terms, considering the possibility of mobilizing pro-innovation resources, which hone the organizations’ innovation capacity. Additionally, it is a multilayered phenomenon with regards to traditional and social businesses’ scopes of operation. In light of this context, the following question was raised: how can the commitment of R&D&I teams contribute towards mobilizing resources that foster traditional business (TB) and social business’ (SB) innovation capacity? This qualitative-descriptive research adopted the multiple-case study method, and its units of analysis are: a traditional business, BRAILE, winner of the “FINEP (Innovation Studies and Projects Finance Company)” award in the Medium Company category; and a social business, CREN, recipient of Folha de S. Paulo’s “Social Entrepreneur” award. Data was gathered from semi-structured interviews (14) and document surveys (2). The field study generated 10.5 hours of recordings and a 114-page transcription, in addition to two pages of evidence obtained from documental research. The data was interpreted by means of content analysis, with the help of the Atlas Ti. software, which was used to organize and code the data. From the combined analysis of results, it was possible to validate the primary proposition that the innovation capacity and the R&D&I teams’ (main categories analyzed) affective commitment were crucial to set apart the traditional business investigated (BRAILE), as they boosted the development of technological innovations with frugal characteristics. These categories were also important for the social business investigated (CREN), promoting social value and, consequently, social innovations. It was also possible to validate the secondary proposition that people management and the TB and SB’s strategic fundaments (secondary categories analyzed) have an effect on the internal mobilization of pro-innovation resources and, consequently, stimulated the R&D&I teams’ affective commitment, enhancing the exchange of tacit and explicit knowledge and also the generation of innovation to the market and society. This way, we were able to propose a framework for what commitment, innovation capacity, strategic fundaments and people management stand for, highlighting the differences and similarities between traditional and social businesses.

Nesse processo, as equipes que atuam diretamente nas atividades de Pesquisa, Desenvolvimento e Inovação (P&D&I) assumem relevância distintiva, pois seu comprometimento pode ser considerado um fenômeno social de destaque, tanto no campo teórico quanto prático dos negócios, haja vista a possibilidade da movimentação dos recursos pró-inovação, que aguçam a capacidade de inovação das organizações. Além disso, trata-se de um fenômeno que possui nuances diferenciadas, no que diz respeito ao âmbito de atuação dos negócios tradicionais e daqueles de impacto social. Diante desse contexto, levanta-se a seguinte questão de pesquisa: Como o comprometimento de equipes de P&D&I pode contribuir para a mobilização de recursos que fomentam a capacidade de inovação de negócios tradicionais (NT) e de impacto social (NIS)? Esta pesquisa, de natureza qualitativa e descritiva, adotou como método o estudo de caso múltiplo, sendo as unidades de análise: um negócio tradicional, a BRAILE, vencedora do prêmio “FINEP de Inovação (Financiadora de Estudos e Projetos de Inovação)”, categoria Média Empresa; e um negócio de impacto social, o CREN, vencedor do prêmio “Empreendedor Social”, do Jornal Folha de S. Paulo. Os dados foram coletados a partir de entrevistas semiestruturadas (total de 14) e levantamento de documentos (total de 2). A pesquisa de campo resultou em 10h30 horas de gravação e 114 páginas de transcrição, além de 2 páginas de evidências obtidas a partir da pesquisa documental. Para a interpretação dos dados, adotou-se a análise de conteúdo, com o auxílio do software Atlas Ti., para a organização e codificação dos dados. A partir da análise agregada dos resultados, foi possível validar a proposição central de que capacidade de inovação e o comprometimento afetivo das equipes de P&D&I (categorias centrais de análise) foram decisivas à diferenciação do negócio tradicional investigado (BRAILE), pois alavancaram o desenvolvimento de inovações tecnológicas com características frugais. Essas categorias foram também importantes para o negócio de impacto social investigado (CREN), promovendo o valor social e, com ele, as inovações sociais. Validou-se também a proposição secundária de que a gestão de pessoas e os fundamentos estratégicos do NT e do NIS (categorias secundárias de análise) influenciaram a mobilização interna de recursos pró-inovação e, consequentemente, estimularam o comprometimento afetivo de equipes de P&D&I, potencializando, assim, a troca de conhecimentos tácitos e explícitos e, também, a geração de inovações para o mercado e para a sociedade.
