This is an exploratory, descriptive research with a qualitative approach, focusing on the organization of nursing work in maternity hospitals from the perspective of Nursing Technicians. This study aims to describe the organization of nursing work from the perspective of Nursing Technicians that work in maternity hospitals; to identify situations that can generate either suffering or pleasure at work and to analyze the female defense strategies applied by the Nursing Technicians to cope with their suffering. After approval by the Ethics Committee, through the Opinion the CAAE number 03764318.4.0000.5282, 11 semi-structured interviews were conducted, under the guidance of a script. The analysis method followed the following steps: pre-analysis of the data; exploration of the interview material; treatment of results, inference and interpretation, based on the theoretical categories set by Christophe Dejours. The data obtained were grouped into two categories: “The Work Context of Nursing Technicians”, with 162 registration units (RU), and “Pleasure and Suffering as Related to Work Organization” with 121 RU. The results of the first category showed that in the organization of work in maternity hospitals there are technical and social divisions within the context of nursing work; interpersonal power relations among health professionals, and inadequate conditions for the development of proper nursing care. The results of the second category showed that the participants feel pleasure when they are recognized by the patients and by the hospital organization for their services; through the care provided; and when they feel creative in the performance of their duties. Pathological suffering results from work overload and feelings of helplessness, frustration, stress, tiredness, discouragement and anxiety in their activities. The study found that individual defense strategies were the insulation of one’s emotions, religiosity, while collective defense strategies were group discussions, cooperation and mutual support. It was concluded that the organization of nursing work in maternity hospitals exposes the Nursing Technicians to occupational risks and compromises the quality of health care provided, as well as their own health, which impacts on the quality of care provided.
