Envelhecimento e carreira: uso da narrativa na construção de significados de carreira de trabalhadores mais velhos

Resumo: The changes on the work and careers nature in contemporary times are proposing a series of issues that affect workers' experiences and also on the way careers are understood. Although there are several researches on career development in this new context, the researches‟ focus are usually given to students, graduates and young workers. There are few researches about older workers, not considering that the increasing of population ageing in developed and developing countries which leads to a numerical increase of older individuals in the workforce, and in Brazil this numerical increase has been greater in the public sector. This thesis presents the result of a research that integrates aging of the workforce and career using the contemporary Life Design paradigm. This paradigm focuses on the individual constructed narrative and values people singularities and diversity in order to help individuals to design and build a meaningful life. The aim of this research is to analyze the narrative career construction of older workers in a public educational institution using Life Design paradigm. A qualitative approach was adopted using the constructionist epistemological matrix and the production of data was carried out through narrative interviews, allowing participants to tell their experiences and perceptions. The interviews were analyzed using content analysis technique. Seventeen interviews with workers over 40 years old from a public education institution in the state of Espírito Santo were analyzed. In addition, a human resource manager was interviewed in order to find out about programs and practices developed by the institution with focus on older workers. On the older workers' narratives, reflective processes sought to align their life projects with their life themes. The life themes and the processes of reflection and reflexivity were important to understand the constructed meanings, and the life themes permeated the reflective processes, providing the search for well-being and satisfaction in the interviewees‟ lives. The context and the dialogues with other people were important to nourish reflections, and critical events acted as a trigger for reflective processes. Reflections, during the reflective process, arises awareness, clarifying significant elements and turning one responsible for conducting its own careers. Thus, evidencing reflexivity, the interviewees acted promoting changes in themselves with life projects that sought a meaningful career. For this, adjustments were observed in their life theme, giving it new standards and, in some situations, the pursuit of new careers or new environments to exercise their careers. In all the interviewees, at the age considered older worker, the search for an activity of personal meaning was observed. As a contribution, this research demonstrated the potential of the Life Design paradigm beyond career counseling and confirmed the importance of using narratives to understanding an individual's career trajectory.

Apesar de existirem diversos estudos sobre o desenvolvimento de carreira neste novo contexto, o foco desses é dado a estudantes, egressos de cursos de graduação e jovens trabalhadores. Pouco é pesquisado sobre os trabalhadores mais velhos, desconsiderando que o crescente envelhecimento populacional nos países desenvolvidos e em desenvolvimento acarreta um aumento numérico na participação de indivíduos mais velhos na força de trabalho, e, no Brasil, esse aumento numérico vem sido mais observado no serviço público. Esta tese apresenta o resultado de uma pesquisa que integra os temas envelhecimento da força de trabalho e carreira à luz do paradigma contemporâneo Life Design. Esse paradigma privilegia a narrativa construída pelo indivíduo e valoriza as especificidades e a diversidade humana com objetivo de ajudar os indivíduos a projetar e construir uma vida de significado. Assim, objetivou-se, com esta pesquisa, analisar a construção narrativa de carreira dos trabalhadores mais velhos de uma instituição pública de ensino à luz do paradigma Life Design. Adotou-se uma abordagem qualitativa, utilizando a matriz epistemológica construcionista, e a produção de dados foi realizada por meio de entrevistas narrativas, possibilitando que os participantes contassem suas experiências e percepções. Para a análise das entrevistas, recorreu-se à técnica de análise de conteúdo. Foram analisadas 17 entrevistas com trabalhadores com mais de 40 anos de idade de uma instituição de ensino pública do estado do Espírito Santo. Foi entrevistado também um dos gestores de pessoas da instituição, no intuito de conhecer os programas e as práticas de gestão de pessoas com foco nos trabalhadores mais velhos. Nas narrativas de trabalhadores mais velhos, os processos reflexivos buscavam alinhar seus projetos de vida aos seus temas de vida. Os temas de vida e os processos de reflexão e reflexividade foram importantes na compreensão dos significados construídos, cujos temas de vida permeavam os processos reflexivos, proporcionando a busca por maior bem-estar e satisfação na vida dos entrevistados. O contexto e os diálogos com os outros foram importantes para nutrirem as reflexões, e os eventos críticos funcionaram como um gatilho de processos reflexivos. Com as reflexões, durante o processo reflexivo, surgiu a tomada de consciência, trazendo maior clareza dos elementos significativos e tornando os entrevistados responsáveis pela condução de suas carreiras. Assim, evidenciando a reflexividade, os entrevistados agiram promovendo mudanças em si mesmos com projetos de vida que buscassem uma carreira significativa. Para isso, observaram-se ajustes em seus temas de vida, dando-lhes novos pesos e novas medidas e, em outras situações, a busca por novas carreiras ou novos ambientes para exercerem suas carreiras. Em todos os entrevistados, já na idade de trabalhador mais velho, observou-se a busca por uma atividade de significado pessoal.
