Resumo: This study aspires to investigate the work done in The Center of Specialized Reference in Social Work (CREAS) in a municipality located in the Central Western Region of Brazil. The study will analyze working conditions, socio-professional relations, and the way workers mobilize themselves in order to perform their own work; that is, their subjective mobilization towards work. CREAS is a state and public unit which aims to have municipal and regional coverage, offering reference in social assistance to families and individuals in situations of risk or under violation of human rights. The help provided cannot be interrupted despite changes in policies and political alterations due to the specificity of the assistance required. It is a descriptive and exploratory case study based on the Psycho dynamics of Work approach, focused on understanding the subjective mobilization of workers towards their own work. The phases of development of this study were: document analysis and individual interviews were performed during the pre-research phase in order to identify the demand. During the research phase, six collective discussion sessions were performed with a group of nine workers, aged between 18 and 55 years. Data made it possible to analyze how the configuration of work organization in the CREAS mobilizes the health of the workers in the municipality where the study was conducted. Results point at working conditions that generate cognitive and psychological overload, intense work rhythm, and strenuously long work shifts with precarious working conditions. Those aspects impact the worker's health integrity, becoming a source of suffering in work. Being exposed to situations of psychosocial risks and vulnerability, generates mental suffering, feelings of being unsafe, and anxiety which leads to impotence towards more qualification in working skills. Those factors impact upon the worker's performance, intensifying problems caused by poor working conditions, health and life itself. Socio-professional relationships also contribute to subjective experiences, and data demonstrates that the more dysfunctional the socio-professional relationships are in CREAS, the higher the human cost will be to those workers, causing damage by dealing with conflicting aspects of interactions already established, hence the higher risk of the predominance of suffering experienced by workers. The importance of a positive sense of work to those individuals and the strategies implemented in order to alleviate all the suffering faced by the the workers who still work at CREAS is to be highlighted. The conclusion is that the studied work organization does not contribute to the emerging of the worker's creative process facing policies that implement precarious working conditions. The constitution of this space for collective discussion favored pleasurable experiences and fostered re-signification of the sense (or meaning) of work to the workers who developed more emancipation at work, as it was proposed in our methodology. Workers were able to re-think their individual strategies utilized, and also build up collective strategies. Psycho dynamics of work showed positive results to the Social Workers involved, proving the Work Clinic to be a valuable discussion space. A place for discussion where the development of collective strategies were promoted. This way, it favors adjustments in the organization, better working conditions, therefore promoting trust, cooperation and overall health to the workers involved

Le CREAS, organisme public d'Etat de compétence municipale ou régionale, a pour rôle de constituer un lieu de référence à l'intérieur des territoires, de l'offre de travail social spécialisé destiné aux familles et individus en situation de risque personnel ou social du fait de la violation de leurs droits. Etant donné la spécificité des activités développées, les services qui y sont proposés sont ininterrompus, en dépit de l'alternance dans la gestion et de l'interférence politique. Il s'agit d'une étude de cas de caractère descriptif et exploratoire et qui s'est basée sur l'approche psychodynamique du travail, en cherchant à appréhender la mobilisation subjective des travailleurs vis-à-vis de leur travail. Plusieurs étapes ont été réalisées pour le développement de l'étude : afin d'identifier la demande lors de l'étape de pré-recherche, une analyse documentaire et des entretiens individuels ont été réalisés. Lors de l'étape de recherche à proprement parler, six séances de discussion collectives ont été réalisées auprès d'un groupe composé de neuf travailleurs âgés de 18 à 55 ans. Les données ont permis d'analyser la façon dont le travail au CREAS est configuré dans la municipalité étudiée, et la façon dont cela mobilise la santé des travailleurs. Les résultats pointent des conditions de travail qui se caractérisent par une surcharge cognitive et psychique, un rythme intense de longues journées et des conditions de travail précaires, ce qui met en danger l'intégrité du travailleur, se présentant comme source de souffrance au travail. L'exposition à des situations de risques psychosociaux et de vulnérabilité génère insécurité, souffrance mentale, sentiments d'angoisse, impuissance ainsi qu'une exigence pour une meilleure qualification de la force de travail. Les facteurs identifiés affectent l'exercice professionnel des travailleurs, entraînant l'intensification de problèmes découlant des mauvaises conditions de travail, de santé et de vie. Les relations socioprofessionnelles contribuent également aux vécus subjectifs et les données indiquent que plus elles s'avèrent dysfonctionnelles au sein du CREAS, plus le coût humain du travail accompli afin de gérer les aspects conflictuels des interactions établies sera important et, par conséquent, les risques de prédominance de vécus de souffrance des travailleurs élevés. Il en ressort pour les participants l'importance du sens positif du travail et les stratégies pour faire face à la souffrance ; malgré les difficultés rencontrées, les travailleurs continuent d'exercer au CREAS. On peut en conclure que l'organisation du travail étudiée ne contribue pas à l'émergence du processus créatif du travailleur face aux lignes directrices des politiques qui instaurent des conditions de travail précaires. La constitution de cet espace de discussion collective a favorisé des vécus de plaisir et a permis la resignification du sens du travail pour les travailleurs participants qui ont développé une plus grande émancipation au travail, conformément à la proposition méthodologique. Les travailleurs ont pu repenser les stratégies individuelles utilisées ainsi que la construction de stratégies collectives. La psychodynamique du travail a présenté des résultats positifs pour les travailleurs de l'Assistance sociale, en faisant valoir la clinique du travail comme un espace de discussion capable de promouvoir le développement de stratégies collectives, favorisant des ajustements dans l'organisation du travail et, par conséquent, de meilleures conditions de travail, et promouvant confiance, coopération et santé des travailleursO objetivo desta tese foi analisar o trabalho no Centro de Referência Especializado em Assistência Social (CREAS), em um município localizado na Região Centro-Oeste do Brasil, analisando a organização do trabalho e a mobilização subjetiva de seus trabalhadores para executar o trabalho. O CREAS, unidade pública estatal de abrangência municipal ou regional, tem como papel constituir-se em lócus de referência nos territórios, da oferta de trabalho social especializado a famílias e indivíduos em situação de risco pessoal ou social por violação de direitos. Dada a especificidade das atividades desenvolvidas, os serviços por ele ofertados são ininterruptos, apesar da alternância na gestão e da interferência política. Trata-se de um estudo de caso que teve caráter descritivo e exploratório e foi embasado na abordagem Psicodinâmica do Trabalho, que busca compreender a mobilização subjetiva dos trabalhadores em relação ao seu trabalho. Foram realizadas etapas para o desenvolvimento do estudo: no intuito de identificar a demanda na etapa da pré-pesquisa realizou-se análise documental e entrevistas individuais. Na etapa da pesquisa propriamente dita foram realizadas seis sessões de discussão coletiva com um grupo composto por nove trabalhadores, com idade entre 18 e 55 anos. Os dados possibilitaram analisar a forma como o trabalho no CREAS se configura no município estudado e como mobiliza a saúde dos trabalhadores. Os resultados apontaram para condições de trabalho que se caracterizam por: sobrecarga cognitiva e psíquica, ritmo intenso de longas jornadas e precárias condições de trabalho, o que coloca em risco a integridade do trabalhador, apresentando-se como fonte de sofrimento no trabalho. A exposição a situações de riscos psicossociais e vulnerabilidade gera insegurança, sofrimento mental, sentimentos de angústia, impotência e exigência por mais qualificação da força de trabalho. Os fatores levantados impactam na atuação dos trabalhadores, acarretando a intensificação de problemas decorrentes das más condições de trabalho, de saúde e de vida. As relações socioprofissionais também contribuem para as vivências subjetivas e os dados indicam que quanto mais disfuncionais forem as relações socioprofissionais de trabalho no CREAS, maior será o custo humano do trabalho despendido para lidar com os aspectos conflituosos das interações estabelecidas e, consequentemente, maiores os riscos de predomínio de vivências de sofrimento dos trabalhadores. Ressalta-se a importância do sentido positivo do trabalho para os participantes e as estratégias para enfrentar o sofrimento que, apesar das dificuldades encontradas, os trabalhadores continuam trabalhando no CREAS. Conclui-se que a organização do trabalho estudada não contribui para a emergência do processo criativo do trabalhador diante dos vieses das políticas que implementam precárias condições de trabalho. A constituição desse espaço de discussão coletiva favoreceu as vivências de prazer e possibilitou a ressignificação do sentido do trabalho para os trabalhadores participantes, que desenvolveram maior emancipação no trabalho, conforme proposta da metodologia. Os trabalhadores puderam repensar nas estratégias individuais utilizadas e a construção de estratégias coletivas. description This study aspires to investigate the work done in The Center of Specialized Reference in Social Work (CREAS) in a municipality located in the Central Western Region of Brazil. The study will analyze working conditions, socio-professional relations, and the way workers mobilize themselves in order to perform their own work; that is, their subjective mobilization towards work. CREAS is a state and public unit which aims to have municipal and regional coverage, offering reference in social assistance to families and individuals in situations of risk or under violation of human rights. The help provided cannot be interrupted despite changes in policies and political alterations due to the specificity of the assistance required. It is a descriptive and exploratory case study based on the Psycho dynamics of Work approach, focused on understanding the subjective mobilization of workers towards their own work. The phases of development of this study were: document analysis and individual interviews were performed during the pre-research phase in order to identify the demand. During the research phase, six collective discussion sessions were performed with a group of nine workers, aged between 18 and 55 years. Data made it possible to analyze how the configuration of work organization in the CREAS mobilizes the health of the workers in the municipality where the study was conducted. Results point at working conditions that generate cognitive and psychological overload, intense work rhythm, and strenuously long work shifts with precarious working conditions. Those aspects impact the worker's health integrity, becoming a source of suffering in work. Being exposed to situations of psychosocial risks and vulnerability, generates mental suffering, feelings of being unsafe, and anxiety which leads to impotence towards more qualification in working skills. Those factors impact upon the worker's performance, intensifying problems caused by poor working conditions, health and life itself. Socio-professional relationships also contribute to subjective experiences, and data demonstrates that the more dysfunctional the socio-professional relationships are in CREAS, the higher the human cost will be to those workers, causing damage by dealing with conflicting aspects of interactions already established, hence the higher risk of the predominance of suffering experienced by workers. The importance of a positive sense of work to those individuals and the strategies implemented in order to alleviate all the suffering faced by the the workers who still work at CREAS is to be highlighted. The conclusion is that the studied work organization does not contribute to the emerging of the worker's creative process facing policies that implement precarious working conditions. The constitution of this space for collective discussion favored pleasurable experiences and fostered re-signification of the sense (or meaning) of work to the workers who developed more emancipation at work, as it was proposed in our methodology. Workers were able to re-think their individual strategies utilized, and also build up collective strategies. Psycho dynamics of work showed positive results to the Social Workers involved, proving the Work Clinic to be a valuable discussion space. A place for discussion where the development of collective strategies were promoted. This way, it favors adjustments in the organization, better working conditions, therefore promoting trust, cooperation and overall health to the workers involved
