Um estudo sobre valores individuais e as mulheres no mercado de trabalho

Resumo: The world is always changing in labor relations and in the organizational environments. In this context, women are assuming different job commitments: today they represent almost fifty percent of human labor force and their income is no longer a complement but the only income that supports the whole family. On the other hand, the labor relationship is not the same for men and women: men make more money than women doing the same tasks, and just a few women take the most important positions in the company, which are almost exclusively dedicated to men. At the lower classes, women are also responsible for taking care of home and children, non-remunerated. Why is that? One fact that possibly contributes to this scenario and is theme for this dissertation is that male and female individual values. The objective of this dissertation is to investigate which are the actual values of males and females, specifically to identify whether or not they are different, as well as analyze their behavior towards women in labor environment. Two hypotheses have been checked: 1) there is a tendency to divergence of values between men and women, and 2) there is a tendency to convergence of values between men and women. As methodology to reach this objective and check these hypotheses, it was applied a structured questionnaire upon 186 respondents, that contributed to an international research for cross cultural comparisons purpose. This questionnaire, made for an international research that is being run in several countries simultaneously, contained 36 values (the Rokeach value survey ) that were ordered by respondents, as well as 15 questions to understand men s and women s attitudes toward women. The results obtained in Brazil point to some values still diverting between men and women, which partially explains the premise that there might be thinking conflicts and postures among men and women that can justify the glass ceiling in the companies. But this glass seems to be threatened. The results also show predominantly convergent values between women and men respondents, so that it justifies the increasing participation of women in the public environment, which until recently was almost exclusively dominated by males. In spite of the (surprising and good) results of this research, it also points to a still needed cultural change towards women in the labor organizational environment, so that women may have the same conditions and equal opportunities that men have to grow professionally. This change begins at home, in the children s education, crosses several social situations, and from the point of view of Administration, is visible at the moment of managing the barriers that disturb or prevent women from professionally ascending

As mulheres estão assumindo diferentes papéis, representam quase cinqüenta por cento da força de trabalho e sua renda não é mais vista como complementar, mas muitas vezes a única fonte de subsistência para muitas famílias. Apesar disso, a relação trabalhista não é a mesma para os dois gêneros: os homens ganham mais que as mulheres para exercer a mesma função, e poucas são as que ocupam os cargos mais altos da hierarquia. Nas classes mais baixas, elas ainda são responsáveis pelos cuidados não remunerados com a casa e os filhos. Por que isso acontece? Um fator que pode estar relacionado a essa questão são os valores individuais de homens e mulheres. O objetivo desta dissertação é investigar quais são os valores de homens e mulheres em um ambiente de trabalho, especificamente saber se há diferenças de valores entre os gêneros, bem como analisar comportamentos em relação à mulher no ambiente de trabalho de organizações. Foram verificadas duas hipóteses: 1) existe uma tendência a divergência de valores entre homens e mulheres, e 2) existe uma tendência a convergência de valores entre os gêneros. O método empregado para o atingimento desse objetivo e verificação dessas hipóteses foi a aplicação de um questionário estruturado sobre uma amostra de população de 186 respondentes. Esse questionário foi construído para uma pesquisa internacional que está sendo realizada em diversos países para fins de comparações transculturais, continha 36 valores, conforme escala de Rokeach, que foram hierarquizados pelos respondentes, e 15 questões que visavam conhecer as atitudes de homens e mulheres em relação às mulheres. Os resultados obtidos no Brasil apontam para a existência de alguns valores divergentes entre os gêneros, o que explica parcialmente a existência de conflitos de pensamentos e posturas entre homens e mulheres no ambiente de trabalho que podem justificar a existência do teto de vidro dentro das organizações. No entanto, esse telhado parece estar ameaçado. Os resultados também apontam para valores predominantemente convergentes entre os gêneros respondentes, podendo justificar a participação cada vez maior das mulheres em um ambiente há pouco exclusivo do universo masculino. Este estudo aponta para a necessidade, ainda, de uma mudança cultural a respeito das mulheres no ambiente de trabalho nas organizações. Ainda é preciso dar às mulheres as mesmas condições e igualdade de oportunidade de crescimento profissional de que gozam os homens.
